Psychologist Marina Melia: the first five steps in finding a nanny
Columnist Tatler has developed a step-by-step guide for finding the perfect candidate.
Marina Melia
You write a lot about nannies and work with families, please recommend a decent agency that will find a really good nanny. I’m already tired of this mess – hiring and firing again and again! Or tell me how to find a nanny on your own. Ekaterina, Moscow
Babysitting has become a mass profession. A huge number of agencies are engaged in the selection of nannies, the Internet is full of ads from both employers and women looking for work – why is it so difficult to find a good nanny?
Maybe it’s us. We do not feel the importance of the moment, we often look for a nanny in a hurry, “swoop” or rely on the agency for everything. But in order to find a suitable candidate, we must at least set the search parameters, which means deciding what kind of person we need, for what, under what conditions, etc. Therefore, before starting the search, it is worth doing some serious preparatory work. nine0003
Let’s divide the preparation stage into five stages.
Step one: understand why we need a nanny
So who do we need and why? “Second mother” for a child or an assistant to care for him? These are completely different roles. We want to completely entrust the baby to the nanny and do other things? Or do we plan to stay with the child all the time, and the nanny will help us? I specifically focus on this: it happens that mothers pick up an assistant, and then give her the role of mother, not daring to admit it to themselves. It is better to decide right away, because the selection criteria, the “functionality” of the nanny, and the system of our relations with her will depend on this. nine0003
Understanding the role we assign to a nanny, it is easier to formulate requirements for the personality, experience, education, level of culture, and even for the appearance of candidates.

Step two: sketch a portrait
Often we perceive the nanny as a function – to take care of the child, bathe, feed, walk. But the atmosphere in which our baby will grow up largely depends on the personality of this woman, on her character, temperament. Therefore, before starting an active search, it is worth sketching a portrait of the “ideal” nanny. Let the picture turn out to be approximate, but at least we will understand what kind of person we want to see in our house. nine0003
Will a silly, though kind, nanny suit us? It will be difficult for her to understand new household appliances and baby care products. Such nannies are not able to quickly respond to unexpectedly changed circumstances. A friend of mine told me how she left her clothes for a walk with the baby in the morning, but the weather changed dramatically, but the nanny dressed the child in what was prepared. After the walk, of course, he fell ill.
An intellectual nanny has other problems: she “knows too much” and she has her own ideas about upbringing, which often run counter to the mother’s opinion. nine0003
Another important “marker” is anxiety. A low level of anxiety is characteristic of both overconfident and overly serene nannies. But a person whose anxiety goes off scale, who “shakes” for any reason, will also not work.
The babysitter’s energy matters. Will we like a babysitter who is sluggish, passive and inactive? She will turn on cartoons for the baby or put him in the playpen, and she herself will sit in the kitchen watching TV. But the most unpleasant thing is that her laziness turns into a lie: she will not tell her parents what happened to the child in their absence – and this is already dangerous. But even superactive nannies are not suitable for a small child: it is difficult for them to focus on the baby, they fuss a lot and miss something all the time. nine0003
We hardly want to see a gloomy, irritable woman in our house. But you should also avoid too smiling, admiring everything, “sugar” nannies.
We need to look for a nanny who has “everything in moderation. ” We need a simple, understandable, friendly person with an optimal level of anxiety, adequate, reasonable, prudent. On the one hand, the nanny must follow the rules that we set for her, and on the other hand, be able to make independent decisions within the rules and take responsibility. nine0003

Step three: think about working conditions
Under what conditions do we invite a nanny? With accommodation or without? What will be the work schedule, how much are we willing to pay (a certain backlash should be provided here), what will happen to holidays and weekends? We need to understand in advance what we can change, and what is fundamental and unchanged for us.
It is very important to write down all the formalities. When we discuss the clauses of the contract at an interview with candidates, it is better to keep it at hand. Often in a conversation, the candidate begins to lead us – ask questions, demand answers. And now we no longer notice how we are making some concessions that were not provided – we are changing the schedule or salary. And when we have a well-thought-out list of conditions in front of our eyes, it is more difficult to lead us aside. nine0003
Step four: plan the conversation
We need to plan the meeting and write 15-20 questions to ask the candidates. Questions can be like this.
1) Where were you born and raised?
2) What were your parents like? Which of them are you more like?
3) How did you study at school?
4) What subjects did you especially like, what did you dislike?
5) What did you decide to do after graduation?
6) Where did you study? nine0003
7) Where did you work?
8) How did you decide to become a nanny?
9) What do you like about babysitting?
10) Why do you think this job suits you?
11) What is difficult for you? Why?
12) What kind of children did you work with?
13) What were your duties?
14) What did you like and dislike about your previous employers?
15) Why did you leave or are you leaving?
16) What do you do in your free time? How are you resting? nine0003
17) Tell us about your family.
18) Do you have children? Tell about them.
19) How would you rate your health?
20) What questions do you have for me?
It would seem that much of this is not directly related to the work of a nanny. But non-standard, unexpected questions will make the interlocutor talk, open up, and we will be able to better understand what kind of person is in front of us.
It would be good if the questions were approximately the same for all applicants. Then we can compare the answers and compare the nannies with each other. To facilitate the task, you can prepare and print a “form” with blank columns for answers and your own notes – exclamation points, question marks, etc. We will return to the notes of conversations with candidates both at the decision-making stage and later to compare our expectations with the behavior of an already working nanny. nine0003
Of course, before starting the conversation, you need to study the resume of the applicant – then we will be able to compare the verbal answers of the nanny with what she writes in the resume. Often there are discrepancies that should alert us.
Shot from the film Mary Poppins Returns
Step Five: Prepare for uncompromising selection
We will have to sift candidates like sand through a fine sieve – this is a difficult and responsible job that requires time and patience. Why?
In the West, there are special schools for nannies, where training is expensive. For example, at Norland College, near London, a year of study will cost 15,000 pounds. Long before they graduate, these nannies are lined up with employers. In our country, it is believed that any woman can be a nanny if she has her own children. Therefore, “all and sundry” go to nannies: one cannot get a job in her hometown, the other is not fed by her profession. For most of our nannies, this is more of a way to survive, to change sides, to “overwinter”. nine0003
But if dismissal is a common thing for a nanny, then for a baby the unexpected disappearance of a person he is used to is a catastrophe, a real mental trauma. That’s why you can’t choose a nanny by trial and error. Changing nannies should not be the norm, but an emergency! Therefore, it is so important to tune in to a serious, uncompromising selection and be ready to spend as much time and effort on it as necessary.
Some may find such thorough preparation unjustified – we are not looking for a financial director for a large holding, but just a nanny. But I believe that all the steps we have described are incredibly important, they will save a huge amount of time and effort. And most importantly, the chances of finding the right person for the role of a nanny increase. nine0003
