Pros and cons: is it worth disclosing the salaries of employees?

Imagine that your colleagues know exactly how much you earn. For some, this idea is uncomfortable and stressful. For others, especially young people and those who are already familiar with such a pay system, this seems like a very logical step towards equal pay in the workplace. It is believed that when wages are known, it becomes more difficult to set unfair compensation.

This is confirmed by a new study by Tomas Obloi of the Higher Commercial School of Paris and Todd Zenger of the University of Utah Business School, based on data on the salaries of almost 100,000 American scientists in eight states over 14 years.

According to their findings, published in the journal Nature Human Behavior, pay transparency had a big impact on both gender equality (i.e. equal compensation for men and women) and pay equity (i.e. how fairly scientists were paid compared to their colleagues).

Not surprisingly, once wages and rewards become transparent, there is both internal and external pressure to close these gaps, Obloy notes.

This has an impressive effect on injustice. Thus, under the conditions of a transparent system the reduction of the gender gap reached 45% compared to organizations that did not disclose salaries.

Wage inequality has also fallen by about 20% , Obloy points out. At the same time, the transition to transparent pay leads to “wage compression”, as a result of which all salaries in a given organization become more similar, with fewer deviations.

Pay Transparency and Achievements

Another of the researchers’ findings can also serve as a lesson for companies studying pay transparency. When the organizations surveyed disclosed employee salaries, the performance impact on totals was reduced by approximately 40% .

When salaries became transparent, they depended less on visible indicators (publications, grants, patents or books) and more on real achievements and data.

Now Obloy is trying to determine how good such changes are.

On the one hand, companies might argue that pay incentives are critical to attracting and retaining talent, which results in people being paid very differently. An organization could lose “superstars” if it can’t offer them much more money than other employers, the scientist notes.

On the other hand, it can be argued that paying people based on performance can itself be discriminatory.

For example, scientists are offered a pay raise for every journal article they publish. But if the majority of journal editors are male and the peer review process prioritizes male authors, then the performance rewards are more likely to go to males initially, he explains.

Add to this the fact that women scientists tend to be paid less even at the entry level (which the authors also documented in their study) and any productivity-related pay increase will only exacerbate existing inequities.

The same may well be true for other groups who lack the support (be it childcare, home help, or whatever) to achieve job success at the same rate as more privileged colleagues. .

Obloy suggests that the separation of productivity and pay may have other implications.

The next study of scientists is devoted to cooperation. Early results show that in organizations where pay transparency exists, cooperation is usually deeper and more fruitful . At the same time overall performance is not reduced .

“People are more collaborative in an environment where wages are more similar and there is less social comparison both up and down, which means less envy and compassion,” Obloy notes.

Some of them are for “retirement”, then I wanted to invest them when I figured out the topic.

I calculated the amounts approximately – what they would be with a white salary. At any moment according to the plan, I could redistribute these funds and send the money, for example, to a mortgage, or some kind of operation, or something else important if necessary, and then replenish it back.

Thus, I covered half of the reasons why I needed a white salary, except for the first – legality and the last – mortgage conditions. But it was a little quieter, and I was more able to save money for a mortgage and in my “funds”.
